Abstract

The rapid growth of digital technology has changed how organizations operate, especially in Human Capital Management (HCM). Artificial Intelligence (AI) has become a main factor in this change. It is reshaping important HR functions like recruitment, learning and development, and performance management. This study looks at the effects of AI in HCM during the digital age, focusing on its benefits, challenges, and ethical issues. Using a qualitative research design, the study conducts a thematic analysis of literature from peer-reviewed journals, academic publications, and industry reports published between 2018 and 2024. The findings show that AI improves efficiency, accuracy, and data-driven decision-making in HCM processes. This is especially true in areas like automated talent acquisition, personalized learning pathways, and real-time performance analytics. However, the study also points out major challenges. These include algorithmic bias, data privacy concerns, less human interaction, and trust issues among employees. Additionally, the research emphasizes the need for new skills among HR professionals. Skills like data literacy, digital knowledge, and ethical AI management are becoming increasingly important. The study concludes that while AI provides significant value to HCM, its use should follow responsible AI guidelines. These guidelines should aim to balance technological efficiency with human values, fairness, and transparency. The findings add to academic discussions and provide practical advice for organizations looking to adopt AI in a responsible manner for workforce management centered on people.
