Abstract
This study examines the implementation of the organizational culture “Ukhuwah Fil Qohwa” at Café Kancah Anyar Jember, a culinary business managed by a student-santri community. Using a descriptive qualitative approach, the research explores underlying values, norms, practices, and cultural symbols through interviews, observations, and documentation. The findings reveal that the “Ukhuwah Fil Qohwa” culture fosters a harmonious and family-oriented work environment, where kinship values guide employee behavior and strengthen teamwork. Human resource practices including shift scheduling, cross-role rotation, open evaluation, and the use of digital systems enhance discipline, collaboration, and collective responsibility. This culture also reinforces the café’s identity as a value-based enterprise grounded in religiosity and social empowerment, contributing to improved service quality, employee loyalty, and operational sustainability. Overall, the study underscores the essential role of organizational culture in shaping hospitality businesses that prioritize not only profitability but also kinship and social commitment.
