Abstract
This study analyzes the factors that influence Generation Z's work motivation, including work recognition, skill development, organizational well-being, and work rewards. Using a mixed-method approach, data was collected through a quantitative survey of 40 Gen Z respondents and qualitative interviews with 12 managers. The results show that salary is the main motivator, followed by meaningful recognition, opportunities for skill development, and well-being programs. Gen Z tends to prefer individual work, has low loyalty, and frequently changes jobs. The implications of these findings emphasize the importance of adaptive human resource management strategies, such as transparent reward systems, clear career paths, gradual team-building, and relevant employee welfare. The implementation of these strategies needs to consider resources, generational diversity, and the organizational context. The limitations of this research include its focus on the Gen Z population in Romania and a less representative sampling method. Future research is suggested to expand the sample, consider additional motivators, and compare cross-generational perspectives for a more comprehensive understanding.
